Abstract

Work discipline is a crucial aspect in determining the effectiveness and quality of academic services in higher education institutions. However, field observations indicate that several challenges remain in enforcing employee discipline, such as tardiness, inconsistency in task execution, and a lack of responsibility toward work duties. This study aims to analyze the factors that influence the level of work discipline among academic service staff at the Faculty of Economics and Social Sciences, Sultan Syarif Kasim State Islamic University (UIN) Riau. The research employed a qualitative approach with a phenomenological design. The research subjects included academic service staff, as well as students and lecturers who interact directly with the services. Data were collected through in-depth interviews, observations, and documentation. The data were analyzed using the stages of data reduction, data display, and conclusion drawing, with data validity tested through source triangulation. The findings reveal five main factors influencing employee discipline: (1) the firmness of leadership in providing direction and enforcing rules; (2) employee work motivation; (3) the physical and social work environment; (4) the reward and punishment system; and (5) continuous supervision and performance evaluation. These five factors are interrelated and collectively contribute to the level of employee discipline within academic service units.
